In this fourth and final installment of The Council's D&I virtual series, Dr. Edward Hubbard of Hubbard & Hubbard Consulting presents a framework for measuring and demonstrating the financial return on investment (ROI) of diversity and inclusion initiatives. Drawing on over 30 years of research, Dr. Hubbard argues that D&I is a rigorous discipline with both theory and measurable science, and that organizations must move beyond simply tracking representation metrics toward quantifying how well they are utilizing the diverse talents and perspectives within their workforce. He introduces practical tools including an Inclusion High-Impact Map — which aligns D&I outcomes directly to strategic business goals — and a D&I ROI scorecard, while citing concrete cost benchmarks such as the 1.5x salary cost of replacing a salaried employee to illustrate the financial stakes of poor retention.
The session also covers survey design for gauging inclusion, the importance of segmenting data by demographic group to surface hidden disparities, and real-world examples such as Frito-Lay's Hispanic employee resource group, which helped diversify product lines more effectively than outside agencies. The overarching message is that organizations that can quantify inclusion's business impact — through reduced turnover, improved products, greater innovation, and stronger employee engagement — are better positioned to make the case to leadership and sustain long-term D&I progress.
